The aim of this study is to diagnose the gender inequality in the wages of Iranian professional footballers and identify the institutional, cultural and economic mechanisms that affect its formation. The present study was conducted with the approach of Strauss and Corbin (1998) data-based theory and using semi-structured interviews with 19 players, managers and experts in the field of professional football. The data were analyzed through open, axial and selective coding, and the final paradigmatic model includes five main categories: causal conditions, contextual conditions, intervening conditions, strategies and consequences. The results showed that wage inequality in women's football is caused by three key factors: structural discrimination in the economic system of sports, the weakness of the contractual system and legal protection, and gender attitudes in the organizational culture. Also, contextual conditions such as patriarchal culture and unequal social context have provided the basis for the consolidation of this inequality. At the intervening level, weak institutional supervision, lack of financial transparency and the impact of the country's economic and political conditions play an aggravating role. In response to this situation, strategies such as reforming the financial structure, developing supportive regulations, cultural empowerment, and leveraging international capacities have been proposed. The consequences of wage inequality include reduced motivation, burnout, talent migration, and weakening the social capital of women's sports. Overall, the findings indicate that gender inequality in wages is not simply an economic issue, but a multi-level phenomenon with cultural and institutional roots that can only be adjusted through simultaneous reform of the financial system, gender policymaking, and organizational culture.
